There is a persistent assumption in the accountancy market that hiring challenges are driven by a shortage of talent.

In practice, that is rarely the core issue.

Across audit, tax and advisory, there is a consistent flow of qualified professionals moving between firms at any given time. ACA qualified accountants continue to progress through training pipelines. Experienced hires continue to move for progression, exposure and flexibility.

The real constraint is not supply.

It is visibility.

Most firms only see a narrow subset of the market at any one time. They rely heavily on inbound applications, known competitors, and existing networks. This creates a distorted view of availability, where the assumption becomes that “there is no one out there”.

In reality, talent is fragmented across multiple layers:

  • Mid tier firms with strong but underutilised performers

  • Big Four trained professionals open to movement

  • Recently qualified ACA accountants exploring their next step

  • Passive candidates not actively applying but open to discussion

Without structured market mapping, this talent remains effectively invisible.

This is where hiring becomes inefficient. Firms compete for the same visible candidates while a broader pool remains untapped.

The firms that consistently hire well are not necessarily those with more budget or stronger brands. They are the ones with better visibility of the market.

Understanding where talent sits is now a competitive advantage in itself.
